An Exit Interview Needs a Route From Feedback to Action

An exit interview produces a thoughtful set of notes, then the notes disappear into a folder. Asking someone why they are leaving is only the collection stage. The organisation also needs a responsible way to review the information and decide whether anything should change.

Explain the purpose of the conversation and how information will be used before it begins. Be honest about confidentiality and its limits under the organisation’s policy and applicable requirements. Do not promise anonymity that the surrounding details make impossible.

Separate the kinds of feedback

A practical suggestion, a personal preference and a report of serious misconduct need different routes. An exit interview should not replace established reporting or safeguarding procedures. Make sure the person knows how an urgent concern can be raised appropriately.

When reviewing general themes, distinguish what was said from an interpretation. “The employee described unclear priorities” is different from concluding that every manager communicates badly. One account is evidence to consider, not a complete organisational diagnosis.

Assign a review owner

Choose who will examine recurring themes, how often and with what access controls. Share only the information needed for that role. Removing a name may not protect identity in a small team where the departure is already known.

For a fictional example, repeated comments about late equipment access could lead to a review of onboarding steps. The action should have an owner and a way to check whether the process improved. Collecting another round of comments is not itself the improvement.

Keep a record of decisions, including a reason when no change is made. Where appropriate, communicate general improvements without exposing individual accounts.

The value of an exit interview is not the volume of notes. It is whether the organisation can listen responsibly, preserve necessary privacy and turn a supported finding into a concrete change that can later be assessed.
